护士工作投入及心理安全感在护士长变革型领导力与护理缺失间中介效应

Abstract
目的:探讨护士工作投入及团队心理安全感在护士长变革型领导力与护理缺失间的中介效应。方法:采用便利抽样法选取济南市济阳区人民医院361名护士作为研究对象,采用横断面调查设计,整合一般资料调查表、变革型领导力量表(TFLQ)、护理缺失量表(MNC)、护士工作投入量表(UWES-9)及团队心理安全感量表(TPS),探究护士长变革型领导力与护理缺失的直接关联性,并揭示工作投入与团队心理安全感的中介作用。结果:护士长变革型领导力得分、护理缺失行为得分、工作投入得分及团队心理安全感得分分别为(123.10±14.61)分、(28.78±7.55)分、(54.61±10.01)分、(20.96±5.66);Spearman相关性分析结果显示,护士长变革型领导力与护理缺失行为呈负相关(P<0.05)、护士长变革型领导力与护士工作投入呈正相关(P<0.05);护士工作投入与护理缺失行为呈负相关(P<0.05);护士工作投入在护士长变革型领导力与护理缺失行为之间存在中介效应,占总效应的56.22%。护士长变革型领导力与团队心理安全感,团队心理安全感与护理缺失行为之间无显著相关性(P>0.05),团队心理安全感在护士长变革型领导力与护理缺失行为间不存在显著中介效应。结论:护士长变革型领导力不仅能够直接影响护士护理缺失行为,还可通过护士工作投入间接影响护士护理缺失行为。医院管理者可通过提升护士长变革型领导力降低护理缺失行为发生率,也可通过提升护士工作投入感,间接降低护士护理缺失行为发生率。
